And it starts earlier than most founders think.
The behaviors established by the first 10, 20 or 30 people become norms. Those norms influence who joins, who stays, how decisions get made, how people work together, what gets recognized and what the company comes to value. Eventually, they become the company.
The Head of Talent must believe this deeply.
You will help Crane founders build the teams, leadership and cultures required to create extraordinary companies. You will help founders understand why culture matters while there is still time to shape it, and then give them practical guidance to build the culture they want.
This is not a portfolio recruiting role or an HR function.
Sometimes the work will mean helping a founder hire an exceptional executive. Sometimes it will mean designing an organization, assessing a leadership team, improving how a company hires, navigating a difficult people decision or helping a founder turn deeply held beliefs about their company into behaviors that show up every day.
How You Will Create Impact
Make Culture a Company-Building Advantage
Culture is not a set of values written on a wall. It's how people behave when nobody is watching. It's how decisions get made, how leaders lead, what gets rewarded, what gets tolerated and what happens when things get difficult. You will help founders understand that culture isn't something to address once the company is bigger. They are building it from the first day, whether they intend to or not.
- Help founders define the company they want to build and the behaviors required to build it.
- Make the business case for investing deliberately in culture from the earliest stages.
- Translate founder beliefs and principles into observable behaviors and everyday decisions.
- Connect culture to hiring, onboarding, leadership, communication, performance and recognition.
- Help founders identify cultural strengths worth protecting and problems that need addressing before they become embedded.
- Give founders practical tools and guidance for maintaining a strong culture as the organization grows and changes.

The goal isn't to give every Crane company the same culture. It's to help every founder deliberately build a culture that is authentic to them, enables extraordinary people to do extraordinary work, and becomes increasingly difficult for competitors to replicate.
Help Founders Build the Team They Need Next
Work directly with founders to understand their company, ambitions, priorities and current organization. Help them look ahead rather than simply fill today's open positions. Together, answer questions such as:
- What does this company need to be exceptional at over the next 12–18 months?
- What capabilities are missing?
- Which roles could materially change the company's trajectory?
- What should the founder continue to own?
- Where does the leadership team need to evolve?
- What should we hire now — and what can wait?
Translate company priorities into organizational and talent priorities so founders build intentionally rather than reactively.
Help Make the Hires That Matter Most
Support founders on the small number of hires that can materially change what's possible for a company.
- Define the role, candidate profile and success criteria before a search begins.
- Determine the best way to execute each search through Crane's network, specialist search partners, the company's own recruiting capability or a combination.
- Bring judgment to candidate assessment, referencing, compensation and closing.
- Build relationships with exceptional executives, operators and emerging leaders globally.
- Crane should become extraordinarily good at helping founders find the few people who can change the trajectory of their company.
Help Companies Become Great at Hiring
Crane shouldn't become the recruiting department for our portfolio companies.
- Provide practical guidance around role definition, sourcing, interviewing, assessment, referencing, compensation, closing and candidate experience.
- Help founders understand that every hire — and every interaction with a candidate — communicates something about the culture they're building.

As companies grow, founders must make the transition from leading a founding team to building a leadership organization.
- Help founders assess the strengths, gaps and dynamics of their leadership teams.
- Support decisions around executive hiring, role evolution, organizational design and leadership development.
- Help founders navigate difficult transitions with clarity, empathy and conviction.
- Bring experienced operators, coaches and specialists into situations where additional expertise can make a meaningful difference.
