Reward / Compensation Specialist – Field Workforce

Contract: Initial 3-month assignment
Engagement: Day Rate Contract or 3-Month Fixed Term
Day Rate: £600–£1,000 per day, depending on experience
Location: UK / Flexible

The Opportunity

We are supporting an organisation with a specialist project to design, model and validate a new compensation framework for its employed field engineering workforce.

This is not a traditional salary benchmarking or general reward review.

We are looking for an experienced Reward / Compensation Specialist who has genuinely designed and implemented complex productivity, performance and variable-pay models within field-based environments.

The project already has an established set of design principles. Your role will be to take these through detailed design, financial modelling and shadow validation, ultimately creating a robust and commercially sustainable compensation model ready for a controlled paid pilot.

Key Responsibilities

You will be responsible for:

  • Translating established compensation principles into a detailed and workable reward model
  • Designing productivity and variable-pay mechanisms for an employed field engineering workforce
  • Developing models incorporating Standard Hours, SMVs, SAMs or equivalent productivity methodologies
  • Undertaking detailed financial modelling to understand organisational and employee-level impact
  • Testing different performance, productivity and earnings scenarios
  • Establishing appropriate thresholds, controls, safeguards and governance
  • Conducting shadow testing / parallel running of the proposed compensation model
  • Analysing outcomes and identifying unintended consequences or areas requiring adjustment
  • Ensuring the model appropriately balances productivity and commercial performance with quality, safety, compliance, fairness and employee experience
  • Working with key business stakeholders to challenge assumptions and validate the model
  • Developing a clear framework and recommendations for progression into a controlled paid pilot
  • Providing appropriate documentation, methodology and governance to enable future implementation

Experience Required

We are particularly interested in speaking with specialists who can demonstrate direct experience of:

  • Designing and implementing complex compensation or variable-pay models
  • Reward structures for field engineering, field service or other distributed workforces
  • Productivity-based compensation and performance measurement
  • Standard Hours, Standard Minute Values (SMVs), Standard Allowed Minutes (SAMs) or comparable methodologies
  • Detailed financial and employee-level reward modelling
  • Shadow testing, parallel running or piloting new compensation arrangements
  • Working within safety-critical, regulated or compliance-led environments
  • Designing models that protect quality and safety while appropriately incentivising productivity
  • Working with senior operational, finance, HR and reward stakeholders

Sector Experience

Direct experience within heating, social housing or domestic field services would be particularly valuable.

We are equally interested in specialists from comparable field-based environments including:

  • Utilities
  • Energy

  • Field Services

The Profile

This assignment requires someone who can go significantly beyond reward theory.

You will ideally have previously taken a complex compensation or productivity model from concept and design through modelling, testing and implementation, and be comfortable challenging whether a proposed structure will genuinely work when applied to individual employees in a live operational environment.

The successful specialist will combine strong analytical and financial modelling capability with a practical understanding of field operations, employee behaviour and the potential consequences – intended and unintended – of changing how people are rewarded.

Assignment Outcome

The objective of the initial assignment is to deliver a fully designed, financially validated and operationally tested compensation model with sufficient evidence and governance to progress confidently into a controlled paid pilot.

Day Rate: £600–£1,000 per day, dependent upon relevant experience and track record.
